Abstract

This study is to investigate how the personnel management system of army civilian employee affects performance through job satisfaction and commitment as a medium. Personnel management variables are five factors including recruitment, promotion, remuneration management, position training, and work welfare. Job-related variables consist of three factors: job satisfaction, commitment, and job performance. This study conducted a survey targeting military personnel and army civilian employee. There were 753 survey data, and using them, validity, reliability, and regression analysis were performed to verify the hypothesis. The verification results are presented as follows.First, personnel management variables have a positive(+) effect on job satisfaction, organizational commitment, and job performance. Second, job commitment had a positive effect on job performance, but job satisfaction did not have a significant effect on job performance. third. Personnel management variables have a positive(+) effect on job performance through job satisfaction. Personnel management variables have a positive(+) effect on job performance through job commitment. In the future, policy efforts are needed to recruit civilians for military personnel, disclose work ratings, systematize remuneration education, and expand welfare.
