A Bibliometric Approach to the Thesis of the Happy-Productive Worker—A Journey Through the Concepts and Measurement

In an organizational context marked by a concern for well-being, decent working conditions, and the proliferation of events associated with happiness, a theory called the happy-productive worker thesis (HPW) emerged. This thesis is based on the premise that happy workers are more productive than their opposites. Therefore, managing organizations focusing on the internal customers (employees) seems a win-win situation for both parties. In this sense, this study aims to analyze the extent to which the HPW thesis has been explored theoretically and empirically, as well as the forms of measurement used to evaluate happiness and performance. This study presents a systematic literature review that defines the “happiness productive worker” as the key term to search on the Web of Science and Scopus databases. This study analyzes seven literature reviews and 38 articles. With these articles, the investigators used the VOSviewer to develop a keyword co-occurrence analysis. This methodology analyzes the strength between keywords, establishing an association between them. The results made it possible to divide the articles analyzed into three clusters: HPW and positive psychology, HPW and happiness measurement, and HPW and the association between the measurement of happiness and performance. This work concluded that of the 38 articles and seven reviews analyzed, all approved empirically and theoretically the premise that happy employees are more productive than their opposites and listed the main scales used.

Switching off automatic pilot to promote wellbeing and performance in the workplace: the role of mindfulness and basic psychological needs satisfaction.

Building on self-determination theory, this study aims to advance the happy-productive worker thesis by examining a sequential mediation linking trait mindfulness to task performance through basic psychological need satisfaction and psychological wellbeing at work. Whereas most of the papers published on the topic stem from USA and Europe, we tested our model in a Canadian sample of 283 French-speaking workers. Based on structural equation modeling, results show that the three need satisfactions at work mediate the relationship between trait mindfulness and psychological wellbeing at work. Rather than observing a sequential mediation, we find an indirect effect of trait mindfulness on task performance through the satisfaction for one of the basic psychological need (i.e., competence). The present research goes beyond previous studies by exploring a new pair of happy construct-productive criteria alongside an emergent intrapersonal factor contributing to this relationship.

What about Happiness? A Critical Narrative Review with Implications for Medical Education.

Despite abundant scholarship and improvement initiatives, the problem of physician wellbeing persists. One reason might be conceptual: the idea of 'happiness' is rare in this work. To explore how it might influence the conversation about physician wellbeing in medical education, we conducted a critical narrative review asking: 'How does happiness feature in the medical education literature on physician wellbeing at work?' and 'How is happiness conceptualized outside medicine?' Following current methodological standards for critical narrative review as well as the Scale for the Assessment of Narrative Review Articles, we conducted a structured search in health research, humanities and social sciences, a grey literature search, and consultation with experts. After screening and selection, content analysis was performed. Of 401 identified records, 23 were included. Concepts of happiness from the fields of psychology (flow, synthetic happiness, mindfulness, flourishing), organizational behaviour (job satisfaction, happy-productive worker thesis, engagement), economics (happiness industry, status treadmill), and sociology (contentment, tyranny of positivity, coercive happiness) were identified. The medical education records exclusively drew on psychological concepts of happiness. This critical narrative review introduces a variety of conceptualizations of happiness from diverse disciplinary origins. Only four medical education papers were identified, all drawing from positive psychology which orients us to treat happiness as individual, objective, and necessarily good. This may constrain both our understanding of the problem of physician wellbeing and our imagined solutions. Organizational, economical and sociological conceptualizations of happiness can usefully expand the conversation about physician wellbeing at work.

Work-family spillover of daily positive affect onto performance: The moderating role of domain identity salience

IntroductionA number of linking mechanisms between work and family domains have been studied, but one key mechanism has received little attention: the cross-domain influence of positive affect on performance. ObjectiveThis study examines the work-family spillover of positive affect at work onto performance in the family and, inversely, of positive affect in the family onto performance at work. Drawing upon the work-family enrichment theory (Greenhaus & Powell, 2006), we hypothesized that work and family identity salience moderate the work-to-family and family-to-work relationships between originating domain positive affect and receiving domain performance. MethodA sample of 124 Canadian workers completed a pre-diary survey and daily surveys during 10 consecutive days. ResultsMultilevel analyses showed an effect of daily positive affect in the family on daily performance at work, but no significant effect of daily positive affect at work on daily performance in the family. Furthermore, family identity salience facilitated the work-to-family and family-to-work spillover, whereas work identity salience had no significant moderating effect. ConclusionThe results extend the happy-productive worker thesis to the work-family interface by highlighting that positive affect contextualized in the family is related to performance at work.

Revisiting the Happy-Productive Worker Thesis from a Eudaimonic Perspective: A Systematic Review

The happy-productive worker thesis (HPWT) is considered the Holy Grail of management research, and it proposes caeteris paribus, happy workers show higher performance than their unhappy counterparts. However, eudaimonic well-being in the relationship between happiness and performance has been understudied. This paper provides a systematized review of empirical evidence in order to make a theoretical contribution to the happy-productive worker thesis from a eudaimonic perspective. Our review covers 105 quantitative studies and 188 relationships between eudaimonic well-being and performance. Results reveal that analyzing the eudaimonic facet of well-being provides general support for the HPWT and a much more comprehensive understanding of how it has been studied. However, some gaps and nuances are identified and discussed, opening up challenging avenues for future empirical research to clarify important questions about the relationship between happiness and performance in organizations.

Revisión sistemática de la investigación sobre las relaciones entre el bienestar y desempeño laborales en Iberoamérica

La psicología del trabajo y las organizaciones presta especial atención tanto al bienestar de los trabajadores, como a su eficacia y eficiencia. La presente revisión sistemática analiza un conjunto de estudios que se centran en la relación entre el bienestar y el desempeño laboral, en las organizaciones del ámbito iberoamericano. El análisis de los resultados obtenidos supone una aportación en varios ámbitos: 1) la riqueza en la operacionalización de dimensiones del bienestar y del desempeño en la disciplina; 2) la complejidad de las relaciones entre los dos constructos y la existencia de patrones que no se ajustan a lo establecido por la tesis del trabajador feliz y productivo; 3) la existencia de antecedentes, mediadores y moderadores de dicha relación; 4) la importancia de considerar las relaciones entre bienestar y desempeño a nivel colectivo; y 5) la necesidad de considerar el factor tiempo para entender los cambios y dinámica de estos fenómenos. El trabajo concluye señalando los avances en estas cuestiones, los replanteamientos en la investigación a partir de los desarrollos en Iberoamérica y la propuesta de diversos aspectos a tomar en consideración en la investigación futura.

In search of the Holy Grail: a 20-year systematic review of the happy-productive worker thesis

PurposeThe relationship between job satisfaction and performance is a topic that has been intriguing scholars and managers for a long time. With the flourishing of positive psychology, it has been called the happy-productive worker thesis. New concepts led to new results but still divergent. This study aims to understand the past 20 years of research on the topic, also called the holy grail of the organizational sciences, helping to unwrap conclusions so far.Design/methodology/approachBibliometric analysis was performed with R statistical tool’s support, complemented by content analysis, based on studies from three major databases between 1999 and 2019. The empirical studies were analyzed according to the constructs used, shedding light on when the happy-productive worker thesis is more likely to be confirmed.FindingsResults show a variety of constructs and instruments used to operationalize the constructs. This lack of convergence accounts for a large part of the general inconclusiveness of the topic. Indicated research gaps can be useful to both academics and practitioners.Research limitations/implicationsOnly studies declared as related to the happy-productive worker thesis were considered.Practical implicationsManagers can benefit from considering the findings as a basis for decision-making regarding investments in employee happiness at work, focusing on the aspects of happy constructs that lead to productive criteria.Originality/valueThe application of mixed methods, complementing the bibliometric with thorough content analysis, provided a more detailed overview of current knowledge about the topic, helping to disentangle different concepts that were treated as similar. Thus, it is possible to understand in which situations happy workers are really more productive.

Happy-Productive Teams and Work Units: A Systematic Review of the 'Happy-Productive Worker Thesis'.

The happy-productive worker thesis (HPWT) assumes that happy employees perform better. Given the relevance of teams and work-units in organizations, our aim is to analyze the state of the art on happy-productive work-units (HPWU) through a systematic review and integrate existing research on different collective well-being constructs and collective performance. Research on HPWU (30 studies, 2001–2018) has developed through different constructs of well-being (hedonic: team satisfaction, group affect; and eudaimonic: team engagement) and diverse operationalizations of performance (self-rated team performance, leader-rated team performance, customers’ satisfaction, and objective indicators), thus creating a disintegrated body of knowledge about HPWU. The theoretical frameworks to explain the HPWU relationship are attitude–behavior models, broaden-and-build theory, and the job-demands-resources model. Research models include a variety of antecedents, mediators, and moderating third variables. Most studies are cross-sectional, all propose a causal happy–productive relationship (not the reverse), and generally find positive significant relationships. Scarce but interesting time-lagged evidence supports a causal chain in which collective well-being leads to team performance (organizational citizenship behavior or team creativity), which then leads to objective work-unit performance. To conclude, we identify common issues and challenges across the studies on HPWU, and set out an agenda for future research.

From Happiness Orientations to Work Performance: The Mediating Role of Hedonic and Eudaimonic Experiences.

In organizations, psychologists have often tried to promote employees’ well-being and performance, and this can be achieved through different pathways. The happy-productive worker thesis states that ‘happy’ workers perform better than ‘unhappy’ ones. However, most studies have focused on hedonic well-being at the expense of the person’s eudaimonic experience. This study examines whether orientations to happiness (i.e., life of pleasure/meaning) are related to hedonic (i.e., perception of comfort) and eudaimonic (i.e., activity worthwhileness) experiences that, in turn, improve performance. We applied multilevel structural equation modeling to diary data (68 office workers; n = 471 timepoints). We obtained significant effects of: life of pleasure on self-rated performance through activity worthwhileness, life of meaning on performance (self-rated, rated by the supervisor) through activity worthwhileness, and life of meaning on performance rated by the supervisor through perception of comfort. Results show more significant paths from/or through eudaimonia to performance than from/or through hedonia. The results suggest that the pursuit and/or experience of eudaimonic happiness is more beneficial for work performance than the pursuit and/or experience of hedonic happiness. Theoretical and practical implications for organizations are discussed.

Daily eudaimonic well-being as a predictor of daily performance: A dynamic lens.

Sustaining employees’ well-being and high performance at work is a challenge for organizations in today’s highly competitive environment. This study examines the dynamic reciprocal relationship between the variability in office workers’ eudaimonic well-being (i.e., activity worthwhileness) and their extra-role performance. Eighty-three white-collar employees filled in a diary questionnaire twice a day, once in the morning and once in the afternoon, on four consecutive working days. The results show that eudaimonic well-being displays clear variability in a short time frame. In addition, Bayesian Multilevel Structural Equation Models (MSEMs) reveal a significant positive relationship between the levels of state eudaimonic well-being in the afternoon and the increase in the levels of state extra-role performance from that afternoon to the next morning. Moreover, the overall levels of self-reported state eudaimonic well-being across the diary measurements are significantly and positively related to the overall levels of extra-role performance assessed by the supervisor during the diary measurement. Finally, there is a significant negative relationship between the amount of intra-individual variability in state eudaimonic well-being during the week and the overall levels of self-rated state extra-role performance during the same week. These findings shed light on the dynamic nature of both the eudaimonic component of well-being and performance, highlighting the importance of eudaimonic well-being for extra-role performance and expanding the happy-productive worker thesis. The results suggest that the daily eudaimonic experience of meaning at work should complement the experience of hedonic well-being because it is an important factor in achieving better and more sustainable employee performance on a daily basis.

The Happy-Productive Worker Model and Beyond: Patterns of Wellbeing and Performance at Work.

According to the happy-productive worker thesis (HPWT), “happy” workers perform better than “less happy” ones. This study aimed to explore the different patterns of relationships between performance and wellbeing, synergistic (i.e., unhappy-unproductive and happy-productive) and antagonistic (i.e., happy-unproductive and unhappy-productive), taking into account different operationalizations of wellbeing (i.e., hedonic vs. eudaimonic) and performance (i.e., self-rated vs. supervisors’ ratings). It also explored different demographic variables as antecedents of these patterns. We applied two-step cluster analysis to the data of 1647 employees. The results indicate four different patterns—happy-productive, unhappy-unproductive, happy-unproductive, and unhappy-productive—when performance is self-assessed, and three when it is assessed by supervisors. On average, over half of the respondents are unhappy-productive or happy-unproductive. We used multidimensional logistic regression to explain cluster membership based on demographic covariates. This study addresses the limitations of the HPWT by including both the hedonic and eudaimonic aspects of wellbeing and considering different dimensions and sources of evaluation. The “antagonistic” patterns identify employees with profiles not explicitly considered by the HPWT.

Job Satisfaction and Innovative Performance in Young Spanish Employees: Testing New Patterns in the Happy-Productive Worker Thesis—A Discriminant Study

We aimed to make a theoretical contribution to the happy-productive worker thesis by expanding the study to cases where this thesis does not fit. We hypothesized and corroborated the existence of four relations between job satisfaction and innovative performance: (a) unhappy-unproductive, (b) unhappy-productive, (c) happy-unproductive, and (d) happy-productive. We also aimed to contribute to the happy-productive worker thesis by studying some conditions that influence and differentiate among the four patterns. Hypotheses were tested in a sample of 513 young employees representative of Spain. Cluster analysis and discriminant analysis were performed. We identified the four patterns. Almost 15 % of the employees had a pattern largely ignored by previous studies (e.g., unhappy-productive). As hypothesized, to promote well-being and performance among young employees, it is necessary to fulfill the psychological contract, encourage initiative, and promote job self-efficacy. We also confirmed that over-qualification characterizes the unhappy-productive pattern, but we failed to confirm that high job self-efficacy characterizes the happy-productive pattern. The results show the relevance of personal and organizational factors in studying the well-being-performance link in young employees.

The Impact of Working Conditions and Personality Traits on the Job Satisfaction of Media Professionals

This article uses the happy-productive worker thesis as starting point to assess the chances that a media system is performing well. Personality traits, work conditions and job satisfaction levels of individuals from different media occupations in Switzerland (N=259) were collected using standardized instruments from personnel psychology. Media workers more distanced from actual media production are more satisfied with their jobs than the working population, while those closer to production are less satisfied. A regression analysis identifies autonomy as most important driver of job satisfaction, suggesting that non-financial aspects of media performance could be enhanced by granting creative media workers more freedom.

The impact of happiness on managers' contextual and task performance

The ‘happy–productive worker thesis’ has long intrigued organisational researchers and practitioners. Despite mixed empirical evidence from decades of research, there is support in the literature for this thesis. An account is provided on a variation on the enduring debate of the happiness–productivity theme, to support an emerging ‘happy–performing managers proposition’. An empirical study is presented to establish the dimensions of managers' job happiness (operationalised as affective well‐being and intrinsic job satisfaction) associated with contextual and task performance. The emphasis was on investigating an aspect of human behaviour with the potential to enhance managerial performance. These findings inform the broader debate on what determines the job performance of managers.

The Happy-Productive Worker Thesis Revisited

Despite extensive research on the subject spanning over 70 years, uncertainty still remains as to whether happier workers are in fact more productive. This study combined longitudinal prospective and experience sampling methods to examine the relationship between happiness and self-reported productivity among Directors employed in the public and private sectors. Analyses at a trait level suggested happy people were more productive. Similarly, at the state level of analysis, people were more productive when they were happier. Among the happiness indicators examined (job satisfaction, quality of work life, life satisfaction, positive affect, and negative affect) positive affect was most strongly, but not exclusively, tied to productivity at both the state and trait levels. Discussion focuses on reconciling a long history of mixed findings regarding the happy-productive worker thesis.

Few conundrums have captured and held the imagination of organizational researchers and practitioners as has the ‘happy productive worker’ thesis, or the proposition that ‘a happy worker is a good worker’. This thesis is revisited by investigating the impact of job-related affective well-being and intrinsic job satisfaction on Australian managers’ performance. Decades of research have been unable to establish a strong link be-tween intrinsic job satisfaction and performance. Despite mixed empirical evidence, there is support in the literature to suggest that a relationship exists between affective well-being, intrinsic job satisfaction and managers’ performance. Affect has rarely been used as a predictor of managers’ job performance outcomes. Indicators of their affective well-being and intrinsic job satisfaction were shown to predict dimensions of their contextual and task performance.

For decades, organizational scientists and practitioners alike have been fascinated by the happyproductive worker thesis. According to this hypothesis, happy employees exhibit higher levels of job-related performance behaviors than do unhappy employees. However, despite years of research, support for the happy-productive worker thesis remains equivocal. These ambiguous findings result from the variety of ways in which happiness has been operationalized. Researchers have operationalized happiness as job satisfaction, as the presence of positive affect, as the absence of negative affect, as the lack of emotional exhaustion, and as psychological well-being. Some of these measures exhibit appreciable associations with job performance, others do not. The circumplex framework is offered as a potentially useful taxonomy for researchers interested in better understanding and promoting a happy and productive workforce.

Affect and favorable work outcomes: two longitudinal tests of the happy-productive worker thesis

This research examined relationships between alternative measures of affect and supervisory performance ratings. The first study showed that dispositional rather than state affect significantly predicted supervisory ratings of performance over time. Since the measures of affect differed on both content and temporal dimensions, a follow-up study was conducted to explicate the results. The second study found that a pleasantness-based measure of dispositional affect (Berkman, 1971a) again predicted rated performance over time, but activation-based measures of both dispositional and state affect (using PANAS scales) were not predictive of supervisory evaluations of performance. The implications of these findings in terms of research on affect and the longstanding pursuit of the happy–productive worker are discussed. Copyright © 1999 John Wiley & Sons, Ltd.
