Abstract

The major reform in the national health insurance system has led to more challenges to the medical industry. The obstacles and solutions are thus the most urgent issues for hospitals. The hospital administrators’ approach to enhance the cohesion of staffs and inspire their commitment to the hospitals is the key factor affecting the foundation of sustainable development and improvement of hospital performances. How the hospitals strengthen the staffs’ job satisfaction, retain the staffs, and enhance their organizational commitment to reduce the turnover rate is critical. This study aims to probe into the influence of supervisors’ leadership on the employees’ job satisfaction and organizational commitment. Based on factor analysis, there are three constructs related to supervisor leadership: structural leadership, performance leadership and caring leadership; there are two constructs related to job satisfaction: self-actualization and working conditions; and there is one construct related to organizational commitment: organizational commitment. This study treated the employees in the hospitals as the research subjects, and distributed 532 questionnaires for survey. After eliminating the invalid samples, a total of 485 valid samples were collected; the return rate was 91%. The research finding indicates that with regard to supervisors’ leadership, structural leadership and caring leadership reveal significantly linear and positive correlation on self-actualization; with regard to supervisors’ leadership, structural leadership reveals significantly linear and positive correlation on working conditions; performance leadership and caring leadership reveal significantly linear and positive correlation on organizational commitment; self-actualization and working conditions reveal significantly linear and positive correlation on organizational commitment.
