Abstract

Contentious communication patterns can undermine the capacity of teams to learn and perform at higher levels. We argue that team leaders’ coaching behaviors can buffer teams from the adverse influences of contentious communications that derive from task and relationship conflicts. In a study of 82 work teams, we found that both task and relationship conflict were positively related to contentious communication, which was in turn negatively related to team learning and effectiveness. However, contentious communication was directly related to team learning, and indirectly related to team effectiveness, only among teams with leaders who exhibited lower levels of coaching leadership behaviors.
