Abstract

This study explores the black box of diversity management in 60 companies outside major urban centers. The interviews show that the extent to which leaders believe in diversity influences their HR strategies and practices, the actions of middle managers and HR managers, the organizational climate, their results in terms of attracting, integrating, and retaining immigrant workers and ultimately performance at the individual, organizational, social, and societal levels. Ways of action are proposed to make diversity management a real organizational change that is a source of competitive advantage.
