Abstract

본 연구는 D지역 노인요양시설에 종사하는 요양보호사 278명을 대상으로 감정노동이 서비스 질에 미치는 영향에 대한 직무소진과 직무만족의 이중매개효과를 가지는지 검증해 보고자 함에 목적이 있으며, 연구결과를 다음과 같다. 첫째, 요양보호사의 감정노동이 서비스 질에 미치는 영향에서 직무소진이 매개효과를 가지는 것으로 나타났다. 둘째, 요양보호사의 감정노동이 서비스 질에 미치는 영향에서 직무만족이 매개효과를 가지지 않는 것으로 나타났다. 셋째, 요양보호사의 감정노동이 서비스 질에 미치는 영향에서 직무소진과 직무만족이 이중매개효과를 가지는 것으로 나타났다. 이에 노인요양시설 요양보호사들의 서비스 질을 향상시키기 위해서는 직무소진의 감소와 직무만족을 높이기 위한 요양보호사들의 노력도 필요하지만 관리자들의 태도와 의식도 함께 변화될 수 있는 다양한 프로그램이 개발되어야 할 것이다.This study aims to investigate double mediating effects of job burnout and job satisfaction in the influence of emotional labor on service quality and targeted 278 care givers working for elderly care facilities in D area. The study findings are as follows. First, it was found that job burnout had mediating effect in the influence of care givers emotional labor on service quality. Second, it was found that job satisfaction did not have mediating effect in the influence of care givers emotional labor on service quality. Third, job burnout and job satisfaction had double mediating effects in the influence of care givers emotional labor on service quality. In conclusion, based on these study results, it is considered that for improving service quality of care givers in elderly care facilities, not only efforts of care givers for decreasing job burnout and increasing job satisfaction but also a variety of programs for changing attitude and consciousness of managers would be needed.
