Uncovering the Emotional Exhaustion of PTN-BH Lecturers: The Impact of Workload, Interpersonal Relationships, and Change-related Communication
  • Oct 29, 2025
  • Jurnal Psikologi
  • Noor I'anah + 3 more

Background: Emotional exhaustion is a critical issue among academics worldwide. In Indonesia, over half of lecturers report experiencing high levels of emotional exhaustion, reflecting the substantial impact of work stressors in higher education. However, limited research has explored this issue within the context of lecturers at top public universities (Perguruan Tinggi Negeri Berbadan Hukum—PTN-BH). While PTN-BH lecturers are granted autonomy, they are also burdened by tridarma obligations and performance demands.Purpose: Using the Job Demands–Resources theory, this study aims to examine and understand the work stressors—specifically workload, interpersonal relationships, and change-related communication—that contribute to emotional exhaustion among PTN-BH lecturers in Indonesia.Method: This study used a self-report questionnaire administered cross-sectionally to 306 PTN-BH lecturers in Indonesia (55.9% female; Mage = 42.54; SDage = 10.6).Findings: Results from moderated multiple regression analysis with IBM SPSS ver.25 revealed that workload and change-related communication significantly influenced emotional exhaustion. However, interpersonal relationships and the moderating role of self-leadership were not statistically significant.Implication: These findings highlight the importance of addressing work overload and ensuring effective communication during organizational changes to mitigate emotional exhaustion and support the well-being of PTN-BH lecturers.

Moderating role of hierarchical culture on organizational learning and job satisfaction in Indonesian civil servants
  • Oct 28, 2025
  • Jurnal Psikologi
  • Meilda Aulia Aziza + 1 more

Background: Job satisfaction among civil servants is crucial in improving their public services. Job satisfaction could be enhanced by organizational learning. However, hierarchical cultures can have a positive influence on these processes. Therefore, it is crucial to examine the role of hierarchical culture in shaping the effectiveness of organizational learning to improve job satisfaction.Purpose: This study examines the moderating role of hierarchical culture in the relationship between organizational learning and job satisfaction among civil servants.Method: 203 civil servants participated in an online survey using the Organizational Learning Scale (α=0.90), the Job Satisfaction Scale (α=0.94), and the Hierarchical Culture Scale (α=0.78). Data analysis was conducted using PROCESS.Findings: The results show that organizational learning has a positive and significant relationship with job satisfaction (b = 0.4829, t = 4.3755, p < 0.001). However, the moderating role of hierarchical culture in the relationship between organizational learning and job satisfaction is not significant (b = -0.0380, t = -1.4777, p > 0.005).Implication: This suggests that hierarchical culture neither strengthens nor weakens the relationship between organizational learning and job satisfaction. Internal factors are the primary determinants of job satisfaction for civil servants, regardless of the hierarchical culture in government institutions.
