Abstract

Organizational newcomers’ early team and leadership experiences can determine socialization success. Team colleagues and leaders form the first points of contact for newcomers, but research on their role in socialization remains scarce. Based on the social identity approach and signaling theory, we expect perceived subgroups in the team and LMX to predict socialization outcomes (social integration, organizational attractiveness, intentions to remain) and psychological safety to mediate these processes. We conducted a two-wave field study and an experimental vignette study. Results confirmed most hypotheses, indicating that low perceived subgroups and high LMX function as precursors to successful socialization via psychological safety.
