Abstract
In this paper we investigate the trust-based mechanisms underlying the relationship between ethical leadership and followers’ organizational citizenship behavior. Based on three-wave survey data obtained from 184 employees and their supervisors, we find that affective trust mediates the impact of ethical leadership on organizational citizenship behaviors directed at the organization and co-workers. In addition, we find that affective trust mediates the relationship between cognitive trust and follower’s organizational citizenship behaviors. Our findings suggest that both affective and cognitive trust play an important role in the social-exchange processes that underlie the relationship between ethical leadership and the discretionary behavior of followers.
