Abstract

High turnover among social workers is a long-standing concern. This article explores whether pay satisfaction (PS) influences turnover intention (TI) and whether job satisfaction (JS) mediates this relationship. We also examine whether organizational culture match (OCM) moderates this mediation model. Based on multiple regression model of 5525 Chinese social workers, we found that PS was negatively related to TI and JS mediated this relationship. The effects of such a mediation model were significantly larger when OCM was at a higher level. Findings highlight the need to increase material rewards for social workers and to build organizational culture supporting personal psychological needs.
