Abstract

In this paper, we intend to provide a fine-grained picture of the development of the leader identity. Through a qualitative study of emerging leaders and their mentors in a leadership development program in a Catholic diocese, we identified four facets that describe the changes leaders go through as they integrate the leader identity into their self-concept. We also identified seven facilitators that form levers for these four facets. We build a theory to explain how the developments along the four facets coalesce into a more salient leader identity and how the facilitators drive the leaders forward along the four facets. Implications for theory and practice are discussed.
