Abstract
본 연구의 목적은 간호·간병통합서비스병동에 근무하는 간호사의 이직의도 영향 요인을 규명하기 위한 서술적 관계 조사연구이다. 서울·경인(3개), 호남권(3개), 경상권(2개), 3개 지역 8개 종합병원 간호·간병통합서비스병동에 근무 중인 간호사 159명을 대상으로 질문지를 이용하여 역할 갈등, 역할모호성, 간호업무량, 직무만족, 이직의도에 대해 자료수집 하였다. 수집된 자료는 SPSS WIN 24.0 program을 이용하여 기술통계, t-test, ANOVA, Pearson의 상관분석, 단계별 다중회귀분석(stepwise multiple regression)으로 분석하였다. 분석결과 이직의도는 역할갈등(r=.543), 역할모호성(r=.261), 간호업무량(r=.185)과는 순 상관관계를, 직무만족과는 역 상관관계(r=-.431)를 갖는 것으로 나타났다. 역할갈등(β=.422, p<.0001), 직무만족(β=-.239, p=.002), 간호사로서 총 근무경력 1∼5년 미만(β=.146, p=.027)은 간호·간병통합서비스병동 간호사의 이직의도를 34.1% 설명하는 것으로 검증되었다. 따라서 간호·간병통합서비스병동 간호사의 이직의도 감소를 위해서는 병원 내 근무환경 개선과 병동별로 차별화된 단계별 경력개발, 역할갈등 및 직무만족도 증진을 위한 체계적 인적자원관리 시스템의 도입 및 적용이 필요하다고 판단된다.The purpose of this study was to verify the relationships among role conflict, role ambiguity, nursing workload, job satisfaction and turnover intention, and especially to identify the factors influencing of turnover intention in comprehensive nursing care unit nurses. A cross-sectional design was used, with a convenience sample of 159 nurses from 8 general hospital. Data were collected through self-evaluation questionnaires from July to September, 2017. The data were analyzed using the Pearson correlation coefficient, t-test, one-way ANOVA, and stepwise multiple linear regression with SPSS/WIN 24.0 program. Turnover intention was significantly correlated with role conflict (r=.543), role ambiguity (r=.261), nursing workload (r=.185) and job satisfaction (r=-.431). Factors influencing of turnover intention in comprehensive nursing care unit nurses were identified as role conflict (β=.422, p<.0001), job satisfaction (β=-.239, p=.002), total career (β=.146, p=.027), and these factors explained 34.1% of the total variability.
