Abstract

본 연구의 주된 목적은 원장의 감성리더십, 유아교사의 임파워먼트와 이직 의도가 유아교사의 직무만족에 미치는 영향에 대해 알아보는 것이다. 이를 위해 본 연구는 294명의 유아교사를 대상으로 원장의 감성리더십, 유아교사의 임파워먼트와 이직의도, 직무만족에 대한 자료를 수집하여 분석하였다. 본 연구에서 나타난 결과는 다음과 같다. 첫째, 원장의 감성 리더십은 유아교사의 임파워먼트와 직무만족과 유의한 정적 상관관계가 있는 것으로 나타났다. 그리고 유아교사의 직무만족은 유아교사 임파워먼트, 원장의 감성리더십, 유아교사의 이직 의도의 순서로 영향을 미치는 것으로 나타났다. 셋째, 유아교사의 임파워먼트와 이직 의도는 원장의 감성리더십이 유아교사의 직무만족에 대한 영향에서 부분적으로 매개하는 것으로 나타났다. 이를 통해 볼 때 본 연구는 원장이 감성 리더십을 발휘한다면 유아교사의 임파워먼트를 발휘하고 이직 의도는 낮아지며 직무만족은 높아지는 것을 알려준다.The main purpose of this study is to verify the indirect effects of a director’s emotional leadership as perceived by early childhood teachers, on their empowerment, and turnover intentions as well as on their overall job satisfaction. For this study, data was analyzed and collected by a total of 294 early childhood teachers. The results of this study are as follows. First, the director’s emotional leadership as perceived by early childhood teachers had a significant positive correlation with teacher empowerment and overall job satisfaction. However, there was a significant negative correlation between a teacher’s turnover intentions and the director’s emotional leadership as perceived by early childhood teachers. Second, the most influential factors in a teacher’s job satisfaction in turn were: teacher empowerment, the director’s emotional leadership as perceived by early childhood teachers and teachers turnover intentions. Third, teacher empowerment and turnover intentions had partial mediating affects on the relationship between the director, the early childhood teachers and their overall job satisfaction. Therefore, it is necessary for a director to demonstrate emotional leadership to improve early childhood teacher’s overall job satisfaction and reduce their turnover intentions.
