Abstract

The importance of innovation for organizational performance and survival is widely recognized. Over the past two decades, scholars and practitioners have paid much attention to employees' innovative work behaviors. One of the factors that influence innovative work behavior is empowering leadership. This study examines the mediating roles of intrinsic motivation(IM) and employee creativity(EC) in the relationship between empowering leadership(EL) and innovative work behavior(IWB) based on a conceptual model developed from existing research findings. Data were collected from a sample of 390 employees working in the information technology(IT) industry in Korea using an online questionnaire. Partial least squares structural equation modeling (PLS-SEM) using bootstrapping technique was applied to test the research hypotheses. The results showed that employees who rated EL highly had higher IM, which enhanced EC, which in turn improved their self-rated IWB. Our findings not only shed light on the mechanisms that strengthen the EL-IWB relationship, but also highlight the important roles of IM and EC in this link. Based on these findings, we suggest that executives in the IT industry should primarily consider developing and encouraging managers' empowering behaviors to foster employees' IM, enhance EC, and ultimately improve their IWB. Finally, limitations of the study and directions for future research were presented.
