Determinants Influencing Knowledge Sharing of Corporate Employees in Korea: An Integrated Literature Review

Abstract

본 연구는 기업의 효과적인 인적자원개발 및 관리의 수단으로 강조되고 있는 조직구성원의 지식공유의 영향요인을 분석하기 위한 목적으로 수행되었다. 이를 위해, Torraco(2005, 2016)가 제시한 통합적 문헌고찰 방법을 활용하여 총 88편의 국내 학술지 논문을 분석하였으며 그 결과는 다음과 같이 정리할 수 있다. 첫째, 기업체 근로자의 지식공유의 영향요인은 개인특성 변인, 조직특성 변인, 관계특성 변인, 지식특성 변인 등 총 4가지 분류기준으로 분류되었다. 둘째, 개인특성 변인은 심리사회적 요인, 구조적 요인 및 학습역량 요인으로 세분화되었다. 셋째, 조직특성 변인은 전략적 요인, 환경적 요인, 제도적 요인 및 시스템적 요인으로 재분류되었다. 넷째, 관계특성 변인은 구조적 자본 요인, 인지적 자본 요인, 관계적 자본 요인과 지식 및 학습 자본 요인으로 세분화되었다. 다섯째, 지식특성 변인은 지식자원의 상호보완성, 지식의 속성 및 교육훈련 내용 적절성 등 총 3가지로 재분류되었다. 본 연구에서 제시한 연구결과를 기반으로 향후 연구를 위한 제언을 제시하면 다음과 같다. 첫째, 통합적 문헌고찰 과정에서 활용될 수 있는 객관적이고 높은 신뢰도를 보이는 도구를 다양하게 검토함으로써 연구 설계 및 결과의 정교성을 확보해야 한다. 둘째, 기업의 규모에 따른 기업체 근로자들의 지식공유 영향요인을 분석하는 연구가 필요하다. 셋째, 특정 직업군 및 산업 군을 반영한 지식공유 영향요인에 대한 연구를 고려해야 한다. 넷째, 지식공유는 과정을 통해 이루어지는 활동이라는 측면에서 향후 종단연구가 수행될 필요가 있다.The purpose of this study is to examine determinants influencing knowledge sharing among corporate employees. To achieve the purpose, a total of 88 journals were closely analyzed based on the research method suggested by Torraco (2005, 2016), and the results are as follows: First, the determinants influencing knowledge sharing among corporate employees have been classified as four separate criterion including an individual characteristic variable, organizational characteristic variable, relational characteristic variable, and knowledge characteristic variable. Second, the individual characteristics are subdivided into psychological factors, structural factors, and learning capability factors. Third, the organizational characteristics are subdivided into strategic factors, environmental factors, institutional factors, and systemic factors. Fourth, the relational characteristics are subdivided into structural capital factors, cognitive capital factors, relational capital factors, and knowledge and learning capital factors. Finally, the knowledge characteristics are subdivided into the complementary areas of knowledge resources, attributes of knowledge, and appropriateness of training and development.
