Abstract

To disentangle the conflicting theoretical predictions about conflict and creativity in diverse teams, I examined mechanisms of the relationship between conflict and creativity. In a three -wave study of diverse teams engaged in a complex new product development task, I found that both cognitive and affective team emergent states mediated the relationship between conflict and team creativity. While negative emotions engendered by task conflict in the presence of high relationship conflict interfered with team creativity, task conflict spurred creativity through its effects on assumptions diversity and transactive memory systems.
