A Study on Multilevel Mediation Effects of Organizational Commitment among Job Relevance of Educational Training, Self-directed learning, Competency Assessment and Human Resource Outcomes

Abstract

본 연구는 직원의 교육훈련 직무연관성, 자기주도적 학습지원 참여, 역량평가제 실시와 인적자원성과 간 관계에서 조직몰입의 다층매개효과를 검증하고자 한다. 연구의 목적을 달성하기 위하여 인적자본기업패널의 7차년도 자료를 이용하였으며 자료의 위계적 속성을 고려하여 1수준(집단 내), 2수준(집단 간) 효과를 분석할 수 있는 다층모형과 변인들 간 구조적 관계를 파악할 수 있는 구조방정식모형이 결합된 다층구조방정식(multilevel structural equation modeling, MSEM)모형을 적용하여 분석하였다. 직원수준 변인으로는 교육훈련 직무연관성, 자기주도적 학습지원 참여, 조직몰입을, 기업수준 변인으로는 역량평가제와 인적자원성과를 사용하였다. 분석결과 첫째, 하위수준의 직원수준에서는 직원의 교육훈련 직무연관성과 자기주도적 학습지원 참여가 조직몰입에 정적으로 유의한 영향을미치는 것으로 나타났다. 둘째, 상위수준의 기업수준에서는 교육훈련 직무연관성과 역량평가제가 인적자원성과에 정적으로 유의한 영향을 미치는 것으로 나타났다. 셋째, 기업수준에서 교육훈련 직무연관성과 역량평가제는 조직몰입을 매개로 하여 인적자원성과에 정적으로 유의한 영향을 미치는 것으로 나타났으며, 다층매개효과 검정 결과를 통하여 조직몰입의 매개효과를 검증함으로써 간접효과를확인하였다. 마지막으로 이상의 결과를 바탕으로 논의 및 후속 연구를 위한 제언을 제시하였다.The purpose of this study was to examine the effects of job relevance of educational training and self-directed learning participation on organizational commitment. In addition, it examined the multilevel mediation effects of job relevance of educational training and competency evaluation on company to human resource outcomes. This study used Human Capital Corporate Panel(HCCP) 7th data using multilevel structural equation modeling. Employee level (level 1) variables included job relevance of educational training, self-directed learning participation, and organizational commitment. Organizational level (level 2) variables were competency evaluation and human resource outcomes. The results were as follows. First, job relevance of educational training and self-directed learning participation had a statistically significant effect on organizational commitment at level 2. Second, job relevance of educational training and competency evaluation had a statistically significant effect on HR outcomes. indirect effects were confirmed by testing the mediation effects of organizational commitment through the results of multilevel mediation effect at level 2. Also, Based on the above results, discussion were suggested.
