Abstract

A causal model of organizational commitment is developed from previous theory and research. The model is tested using survey responses from 202 Army and Navy Reserve Officer Training Corps Cadets. Using path-analysis, substantial support was found for the hypothesized model. The original model was then revised to achieve an even better fit with the observed correlations. Variables from each of the four categories of antecedents specified by previous authors (i.e., personal characteristics, role states, job characteristics, and work experiences) exhibited significant direct relationships with commitment. In addition, the interrelationships among the various antecedents were identified. The results are discussed in terms of an integration of processes related to commitment. Limitations of the study and areas for future research are identified.
