Abstract

Background/Objectives: This study aims to verify the mediation effects of professional development and empowerment on the relationship between the emotional leadership of directors and the job satisfaction of childcare teachers and examine the moderated mediation effects of the working environment.
Methods: To achieve this, we conducted a survey among 579 childcare teachers currently working in daycare centers located in Seoul, Gyeonggi- do, Daejeon, and Busan, South Korea. Data were analyzed using SPSS 23.0, AMOS 18.0, and PROCESS macro 3.3.
Results: First, it was evident that there are mediation effects of professional development and empowerment in the relationship between the emotional leadership of directors and the job satisfaction of childcare teachers. Second, it appeared that the emotional leadership of directors, in influencing the job satisfaction of childcare teachers through professional development, moderated the mediation effects of the working environment. However, the moderated mediation effects of the working environment were not verified in the case of mediation effects related to the influence of directorial emotional leadership on the job satisfaction of childcare teachers through empowerment.
Conclusion/Implic ations: The results of this study highlight the need for diverse program development and ongoing education to enhance the job satisfaction of daycare teachers by examining the complementary structure between variables.
