Abstract

This study was intended to verify the Causality that the performance-based organizational culture of financial Companies affect on job satisfaction of sales workers, and to find out the mediating effect of task autonomy and task significance between the performance-based organizational culture of financial institutions and job satisfaction of sales workers. The subjects of this study are sales workers currently engaged in the financial industry, ranging in age from 20s to 50s, and sample data were collected from 184 people for 3 months from June 1, 2022. The collected data was analyzed using statistical programs of SPSS(Ver. 24.0) and AMOS(Ver. 24.0). The research results derived from this are as follows. First, it was found that the performance-based organizational culture of financial companies had a negative(-) effect on the job satisfaction of organizational members. Second, there was no mediating effect of task autonomy between the performance-based organizational culture of financial companies and the job satisfaction of sales workers. Third, it was found that task significance had a positive mediating effect between the performance-based organizational culture of financial companies and the job satisfaction of sales workers. As an academic implication of this study, the multi-mediating effect of task autonomy and task significance was simultaneously analyzed in the relationship between performance-based organizational culture and job satisfaction, and it was confirmed that there was no mediating effect of task autonomy, but there was mediating effect of task significance. As a practical implication of this study, first, financial companies should prepare measures to reduce excessive stress and job burnout among sales staff. Second, financial companies should improve their organizational structure and awareness of job importance so that sales staff can recognize the importance of their own duties. Third, to establish a performance-oriented organizational culture, job design that increases the autonomy of sales staff is necessary.
