Abstract

Today in Mongolia, maintaining and improving the quality of nursing care is one of the most important tasks of the healthcare system, however, the issue of shortage of specialists in medical institutions is no less pressing. This study aims to examine the relationship between workload, job satisfaction and motivation to leave work among nurses working in the healthcare sector in Mongolia. The study used a scale developed by Ivziku D. et al (2022) to measure workload. The Generic Job Satisfaction Scale developed by McDonald and McIntyre (1997) was used to measure job satisfaction, and motivation to leave a job was measured by Liu H.L. et al (2018, 2019) with using the intention to leave scale. The study randomly selected 185 nurses from 279 pediatric nurses working in Ulaanbaatar. Subsequently, the reliability and correlation analysis of the metric variables was conducted and the results were obtained using structural equation modeling (SEM). The results of this study showed that nurses’ workload has a strong negative effect on job satisfaction and a moderate effect on turnover, meaning that as job satisfaction decreases, employee motivation to quit increases.
