Abstract

This study empirically examined the mediating roles of exploitation and exploration in the relationship between high-commitment human resource management(HRM) and firm performance, based on the sample of 136 listed companies in the Korean electronics industry. The results of this study are as followings; 1) high-commitment HRM is positively related to exploitation and exploration, respectively. 2) although exploitation is positively related to firm performance, exploration has no relationship with firm performance. the former has stronger relationship with firm performance than the latter has. 3) only exploitation has a mediating role in the relationship between high-commitment HRM and firm performance. exploration doesn't have a mediating role in the relationship between high-commitment HRM and firm performance Based on the results, the theoretical and practical implications of the research findings are discussed, and recommendation for future research are provided.
